employee performance at Bank ABC. A qualitative approach with a descriptive case study
design was employed to deeply explore how employees and managers interpret the
processes of promotion and transfer and their impact on performance. The participants
consisted of three key informants selected purposively: a promoted employee, a transferred
employee, and an HR manager. Data were collected through semi-structured in-depth
interviews, participatory observation, and official company documentation. Data analysis
used reflective thematic analysis with six stages, integrated with Miles and Huberman's
interactive model. Data validity was ensured through triangulation, member checking, and
audit trail. The findings reveal five main themes: criteria and process of promotion, the
impact of promotion on motivation and performance, the role of transfer in competence
development and adaptation, the goals and benefits of the policies for the organization,
and challenges in transparency and communication. The results indicate that promotion
and transfer positively influence employee motivation, productivity, and competence
development. However, challenges remain in terms of transparency and communication
that need improvement. This study supports previous findings on the positive effects of
promotion and transfer on performance, while offering a theoretical contribution by
emphasizing the importance of organizational justice and effective communication in
policy implementation. The limitations of this study include a limited sample size and a
qualitative design that does not allow for statistical generalization. Future research is
recommended to use a mixed-methods design with a larger and more diverse sample, as
well as longitudinal studies to examine long-term effects.
